چکیده

هدف از پژوهش حاضر، طراحی تماتیک الگوی جانشین‌پروری منابع انسانی در سازمان‌های ورزشی بود. این پژوهش با استفاده از روش کیفی با انجام مصاحبه‌های نیمه‌ساختار یافته با 17 نفر شامل استادان و خبرگان مدیریت ورزشی که با استفاده از روش نمونه‌گیری هدفمند انتخاب شدند، صورت گرفت. روش جمع‌آوری اطلاعات، مطالعة پژوهش‌های پیشین و مصاحبه بود. برای بررسی روایی صوری و محتوایی و نیز به‌منظور سنجش اعتبار، انتقال و تأییدپذیری، یافته‌های پژوهش برای مشارکت‌کنندگان ارائه و متن نظریه توسط آنها مطالعه شد و  نظرهای آنها اعمال شد. روش مورد استفاده برای قابلیت اعتماد، روش توافق درون‌موضوعی بود. میانگین میزان توافق درون‌موضوعی 79/0 گزارش شد. نرم‌افزار مورد استفاده مکس کیودا نسخة 12 بود.بر مبنای یافته‌ها تعداد کدهای باز 37 مورد است که در قالب 8 مفهوم فردی، سازمانی، ارتباطی، حرفه‌ای – شغلی، مدیریتی، آموزش، بازدید و ارزیابی دسته‌بندی شد. مجموع مفاهیم هم در قالب سه تم با عناوین پیش‌نیازها، شایستگی‌ها و برنامة مدیریت استعداد جای گرفت. نتایج نشان داد در راستای تحقق جانشین‌پروری در سازمان‌های ورزشی باید به پیش‌نیازهای فردی و سازمانی توجه کرد و برنامه‌ریزی مدیریت استعداد را در راستای شایستگی کارکنان انجام داد.

چکیده [English]

The purpose of the present research was to determine the temporal design of human resources succession planning pattern in sports organizations. This research was carried out using qualitative method with semi-structured interviews with 17 people including professors and sports management experts who were selected using purposeful sampling. The data collection method was based on literature reviews and open interviews. To evaluate the face and content validity, the research findings were presented to the participants, and the study was done by the text of the theory, and their point of view was applied. To assess credibility, transferability and appropriateness, the research findings were presented to the participants, and the study's text was followed by their views. The method used for reliability was an intra-subject agreement method. The average agreement within the subject was 0.79. The used software was MAXQDA vesion 12.  Based on the findings, the number of open-source codes is 37, which were classified in the form of 8 individual, organizational, communication, professional-occupational, managerial, educational, visiting and evaluation concepts. Summaries of concepts were also arranged in three themes with the titles of prerequisites, competencies and talent management program. In the end, it should be noted that in order to realize the success of sport organizations, one should pay attention to individual and organizational prerequisites and plan talent management in line with the suitability of the staff.
