ارتباط توانمندسازی روان‌شناختی، تعهد سازمانی و رفتار شهروندی سازمانی معلمان تربیت بدنی مدارس متوسطۀ ایران

چکیده
هدف این پژوهش، تعیین ارتباط توانمندسازی روان‌شناختی، تعهد سازمانی و رفتار شهروندی سازمانی معلمان تربیت بدنی مدارس متوسطۀ ایران است و اینکه به‌طور ویژه کدام‌یک از ابعاد این متغیرها بروز رفتارهای شهروندی سازمانی را افزایش می‌دهد. بدین منظور 330 معلم تربیت بدنی با استفاده از نمونه‌گیری خوشه‌ای چندمرحله‌ای تصادفی به‌عنوان نمونۀ آماری تحقیق انتخاب شدند. ابزار اندازه‌گیری شامل پرسشنامه‌های استاندارد توانمندسازی روان‌شناختی اسپریتزر[1] (1996)، تعهد سازمانی آلن و می یر[2] (1993) و رفتار شهروندی سازمانی دیپائولا و همکاران[3] (2005) بود. به‌منظور تعیین روایی صوری و محتوایی (از نظرهای متخصصان)، روایی سازه (از تحلیل عاملی تأییدی نوع اول) و پایایی (از آلفای کرونباخ) و در راستای تحلیل‌های تکمیلی و تعیین روابط علی و ارائۀ مدل، از تحلیل مسیر استفاده شد. در نهایت یافته‌های تحقیق ضمن تأیید مدل استخراج‌شده، نشان دادند که توانمندسازی روان‌شناختی به‌ترتیب تأثیر مستقیم و غیرمستقیم مثبت و معناداری برابر با 46/0 و 66/0 بر رفتار شهروندی سازمانی دارد. تعهد سازمانی نیز تأثیر مثبت و معناداری (58/0) بر رفتار شهروندی سازمانی و در نهایت توانمندسازی روان‌شناختی تأثیر مثبت و معناداری (34/0) بر تعهد سازمانی دارد.

The Relationship of Psychological Empowerment, Organizational Commitment and Organizational Citizenship Behavior in Physical Education Teachers of Iran High Schools

The aim of this study was to determine the relationship of psychological empowerment, organizational commitment and organizational citizenship behavior in physical education teachers in Iran high schools and to determine which dimensions of these variables increase organizational citizenship behavior. 330 physical education teachers were selected using multistage cluster random sampling method. Spreitzer’s Psychological Empowerment Questionnaire (1996), Allen & Meyer’s Organizational Commitment Questionnaire (1993) and DiPaola et al.’s Organizational Citizenship Behavior Questionnaire (2005) were used. To determine the face and content validity, construct validity and reliability, panel of experts, confirmatory factor analysis (1) and Cronbach's alpha were used respectively. For developed analyses and to determine causal relationships and to design a model, path analysis was applied. Results approved the designed model and showed that psychological empowerment had significant and positive direct and indirect effects (0.46 and 0.66) on organizational citizenship behavior. Organizational commitment had a significant and positive effect (0.58) on organizational citizenship behavior and finally psychological empowerment had a significant and positive effect (0.34) on organizational commitment.
